Menopause and the Indian Workplace

Menopause and the Indian Workplace

India is on the cusp of a demographic shift that most workplaces haven’t begun preparing for. The number of Indian women in the menopausal age bracket is projected to rise from 96 million in the 2011 census to roughly 401 million by 2026, a nearly fourfold jump in a single generation. Nearly half, 49 percent, of Indian women aged 45 to 54 are already part of the labour force. And yet menopause, a transition every one of them will go through, remains almost entirely absent from workplace policy in the country.

A Policy Gap, Not Just a Conversation Gap

India currently has no national workplace menopause policy of any kind. Unless an individual employer chooses to act, most working women navigating menopause receive no structured support at all, no flexibility guidelines, no manager training, no acknowledgment that symptoms like hot flushes, fatigue, brain fog, or disrupted sleep might be affecting their day at work.

The issue has started reaching Parliament. In February 2025, MP Dr. D. Ravi Kumar raised the need for a national framework on menopause support at work, pointing directly to the scale of women already affected in the workforce. A 2022 Abbott India survey of over 1,200 people, including women aged 45 to 55 across seven major cities, similarly found that menopause symptoms carry a real, measurable impact on work performance and confidence, findings that echo what international research has documented for years: poor concentration, tiredness, low mood, and reduced confidence are among the most commonly reported workplace difficulties during this transition.

Why “Just Offer Flexibility” Isn’t Enough

Flexible work arrangements are often the first, and sometimes only, solution employers reach for. But recent research out of the University of Edinburgh Business School complicates that assumption. Flexible work, the researchers found, can become a double-edged sword: it lets women manage symptoms more privately, but it also allows the extra time and effort menopause demands to stay invisible, unreported to managers, colleagues, or clients, and therefore unrecognised and unsupported. Flexibility without open acknowledgment risks simply moving the burden out of sight rather than reducing it.

What Meaningful Support Looks Like

Globally, workplace menopause initiatives that go beyond flexible hours tend to include a few consistent elements: manager training to recognise and respond to symptoms without stigma, access to menopause-related health benefits and doctor consultations, and a workplace culture where the topic can be raised without embarrassment. The UK has moved toward formalising several of these as regulatory expectations for larger employers. India has yet to take a comparable first step.

For Indian workplaces, particularly ones with a growing base of senior women employees, the choice isn’t really whether to engage with this issue. Given the workforce numbers already in play, it’s simply a question of doing it proactively, through real policy and open conversation, or reactively, after losing experienced women to a transition no one at work was willing to name.
